Layout options arrive fast; the floor walk decides

Design software now generates factory layout options in minutes, but the person who walks the floor, spots the pinch points and reads the line still makes the call that counts.

What does the state of UK manufacturing hiring look like right now?

The picture is one of fast tools meeting slow adoption, and the gap is people. Over half of manufacturers cite skills shortages as the main barrier to AI adoption, and only 2% say AI is widely embedded across their operations The Manufacturer / Make UK – AI, Skills and the Future of UK Manufacturing. So the software that spins out layout options in minutes is here, but the workforce that turns those options into a working line is thin on the ground.

Automation is not slowing either. The UK ranks just 24th in global robotics density, and targeted innovation and digital investment could add £150 billion to the UK's GDP by 2035 Making it Smarter: Global Lessons for Accelerating Automation and Digital Adoption in UK Manufacturing - Make UK. That is the prize. The question is who installs, programmes, maintains and improves all of it.

For context on how far behind we are starting, the International Federation of Robotics reported that the UK used only 101 robots per 10,000 workers in 2020, substantially lagging international peers Smart Machines Strategy 2035 - GOV.UK. More machines mean more roles that sit between the software and the shop floor, not fewer.

Which roles and skills matter most as factories automate?

The skills mix is shifting quickly. Six in ten (59%) manufacturers cite automation and half (50%) cite wider digitalisation as the trends changing jobs and skills needs, and 74% expect demand for cognitive and meta-cognitive skills to increase by 2030 Make UK – 2030 Skills: Closing the Gap. In plain terms: problem-solving, judgement and the ability to learn fast are rising in value, alongside hands-on engineering.

Firms are responding by growing their own talent as much as buying it in. Some 40% of manufacturers are looking to upskill their existing workforce, specifically for redeployment as a result of automation and digitalisation, a figure that rises for firms with more than 1,000 employees Make UK Executive Survey 2026. That means hiring and upskilling now run side by side, not one or the other.

This is why the floor walk still decides. A layout tool can rank options, but it cannot feel the vibration on a tired bearing, hear a motor that is about to fail or know that the forklift route jams at shift change. The people who read those signals are the ones worth hiring for, and they are the ones in short supply.

How do you hire well in manufacturing today?

Start with the problem, not the job title. If more than half of manufacturers say skills shortages block AI adoption The Manufacturer / Make UK – AI, Skills and the Future of UK Manufacturing, then describe the outcome you need, such as commissioning a new cell or cutting changeover time, and hire for the judgement to deliver it.

Then test for the skills that are actually rising. With 74% of manufacturers expecting demand for cognitive and meta-cognitive skills to grow by 2030 Make UK – 2030 Skills: Closing the Gap, build an interview around a real floor scenario. Walk someone to a line, or a photo of one, and ask what they would change first and why.

  • Write the role around the outcome and the line it supports, not a generic spec.
  • Interview on the floor or with real plant scenarios, so you see judgement in action.
  • Weigh learning speed as highly as current tooling, since the kit keeps changing.
  • Plan upskilling alongside hiring, because redeployment is already common at larger firms.
  • Move quickly when you meet the right person, as skilled people do not stay on the market long.

Speed matters because the market is tight. When the right engineer appears, a slow process loses them. Shortlist fast, interview on the floor and decide with the people who will work alongside the new hire.
