Start with speed and respect. In a tight market for technical skills, the best engineers are often working already and rarely stay available long. A slow, multi-stage process loses them. Reply within a day, keep interviews to one or two focused stages, and give a decision quickly. Speed signals that you value their time and that your plant is well run.
Sell what mid-sized manufacturers do best: stability, variety and visible progression. Where big firms can offer higher pay, you can offer a broader remit, real ownership of the machinery, and a clear path from technician to lead engineer.
